Abstract

Tujuan: Penelitian ini bertujuan untuk menganalisis pengaruh stres kerja dan kepuasan kerja terhadap turnover intention pada karyawan PT. Tjiwulan Putra Mandiri. Fokus penelitian diarahkan pada pemahaman bagaimana kedua faktor psikologis tersebut berperan dalam menentukan kecenderungan karyawan untuk bertahan atau meninggalkan perusahaan.


Metode Penelitian: Studi ini menggunakan pendekatan kuantitatif dengan metode survei. Sampel penelitian terdiri atas 147 responden yang dipilih melalui teknik probability sampling dengan simple random sampling. Analisis data dilakukan menggunakan uji koefisien determinasi dan uji signifikansi parsial (t-test) dengan bantuan perangkat lunak SPSS 27.0.


Hasil dan Pembahasan: Hasil penelitian menunjukkan bahwa stres kerja berpengaruh positif dan signifikan terhadap turnover intention, sedangkan kepuasan kerja berpengaruh negatif dan signifikan. Secara simultan, kedua variabel ini memberikan kontribusi sebesar 36% terhadap turnover intention, sementara sisanya dipengaruhi faktor lain. Temuan ini menegaskan bahwa semakin tinggi stres kerja, semakin besar niat keluar karyawan, sedangkan kepuasan kerja yang tinggi dapat menurunkan intensi tersebut.


Implikasi: Perusahaan perlu mengelola beban kerja agar tidak menimbulkan stres berlebihan serta meningkatkan kebijakan yang mendukung kepuasan kerja, khususnya melalui kompensasi yang adil dan peluang pengembangan karier, guna menekan turnover intention dan menjaga kualitas sumber daya manusia.
